Deliberate Practice
K. Anders Ericsson's concept of highly structured, effortful practice that targets specific weaknesses just beyond a learner's current ability, paired with immediate, expert feedback — distinct from mere repetition or years of unfocused experience.
Deliberate practice refers to a very specific form of practice that differs sharply from mere repetition. The term was coined by psychologist K. Anders Ericsson, whose research on the development of expert performance is often (and inaccurately) summarized as the "10,000-hour rule." Ericsson's actual point was different: it's not the number of hours that matters, but the quality of the practice.
#A concrete example
Two sales reps have been running sales calls for five years. Rep A conducts calls the same way he always has, without targeted feedback, repeating the same patterns, good and bad, year after year. Rep B regularly records segments of her calls, reviews them afterward with an experienced colleague, gets specific feedback on a single, clearly named weakness, such as "you ask about budget too rarely," and deliberately practices exactly that one point in her next calls. After five years, Rep A has accumulated five years of experience, but not necessarily five years of improvement. Rep B has worked through a sequence of clearly identified weaknesses one at a time.
#Why experience alone doesn't automatically produce skill
The central point of deliberate practice is that it happens outside the comfort zone, but isn't arbitrarily hard, it targets one identified weakness specifically, and it is followed by immediate, specific feedback. Without that feedback, the mechanism that turns repetition into actual improvement is missing.
For L&D teams, this means a single annual feedback conversation does not meet the criteria for deliberate practice. Short, frequent feedback cycles on individual, clearly named skills are more effective than general feedback on overall performance.
